Abstract
This phenomenological study examined how seasoned private higher education educators in Sorsogon Province described their lived experiences, retention choices, and career journeys. Ten educators with at least 10 years of service were purposively selected and interviewed using a validated semi-structured guide. Interviews were audio-recorded, transcribed verbatim, and analyzed through Colaizzi’s seven-step method and inductive thematic coding. Six themes emerged: supportive leadership and leadership pathways; access to personal and professional development; work-life support systems; financial challenges and conditions; institutional community and support; and fulfillment of mission, teaching, purpose, and faith. Results showed that staying was a deliberate decision shaped by hygiene factors (pay, workload, benefits) and motivators (recognition, growth, meaning). A five-year aligned development plan was proposed to strengthen mentoring, professional development, wellness, compensation review, and mission alignment. Sustainable retention required coordinated leadership action and grounded support for educator well-being.
